Pengaruh AI Anxiety Terhadap Turnover Intention Karyawan dengan Psychological Safety sebagai Variabel Intervening

Abstract
Employee anxiety regarding the implementation of Artificial Intelligence (AI Anxiety) has the potential to increase turnover intention, especially when employees lack a sense of psychological safety in the face of technological change. This study aims to examine the effect of AI Anxiety on Turnover Intention and analyze the role of Psychological Safety as a mediating variable. The study used a quantitative approach with a causality design. Data were obtained through distributing questionnaires to employees at companies that have implemented AI technology, then analyzed using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method. The results showed that AI Anxiety had a positive and significant effect on Turnover Intention and a negative and significant effect on Psychological Safety. Psychological Safety also had a negative and significant effect on Turnover Intention and was proven to mediate the relationship between AI Anxiety and Turnover Intention. These findings suggest that increasing psychological safety can be an important strategy to reduce the negative impact of anxiety regarding AI and retain employees amidst organizational technological transformation.
